Skills Can Be Learned. Behaviour Is Far More Predictive.
Traditional selection processes design around CVs and interviews do not necessarily tell you what drives a candidate, how they respond under pressure or how they are likely to behave once they are in the role.
Senior appointments are particularly vulnerable to this. At executive level, candidates have often mastered the interview process. They know how to communicate their achievements and articulate their leadership philosophy. They have the technical skills and on paper can "do the job".
The greater challenge is understanding the behavioural characteristics that influence how they will actually perform.
Will they naturally collaborate or operate independently?
Do they 'roll up their sleeves' or are they more likely to delegate?
How comfortable are they with ambiguity and change?
What motivates them to succeed?
How will they respond when under pressure?
Will their leadership style complement the existing executive team?
These are the questions that often determine whether an appointment becomes a long-term success.
Culture Is Not About "Fitting In"
Cultural alignment is sometimes misunderstood as hiring people who are similar to those already in the organisation. That is not what effective cultural assessment should achieve.
Strong leadership teasms benefit from diversity of thought, experience and leadership style.
The goal is to understand whether a leader's values, behaviours and motivations are compatible with the environment they are entering and whether they can deliver what the organisation needs while strengthening its culture.
Sometimes that means appointing a transformational leader who will challenge the status quo. Sometimes it means finding someone who will build stability, collaboration and consistency.
Both can be the right appointment depending on the business context. The important thing is that the selection process gives a preview of how someone will operate in practice, so that both the organisation and the candidate goes in with 'eyes open'.
Why We Use Hogan Assessments
At Vela, we use Hogan Assessments as part of our executive search process because they provide scientifically validated insight into what drives people and how they are likely to perform in leadership roles.
Unlike many personality questionnaires, Hogan focuses on workplace behaviour and leadership effectiveness.
The assessment explores three key areas:
Everyday strengths – how someone typically leads, communicates and works with others.
Potential derailers – behaviours that may emerge under pressure or stress and could affect leadership effectiveness.
Core values and drivers – what motivates an individual, what kind of environment they are likely to thrive in and what gives them long-term engagement.
Understanding these deeper drivers allows us to move beyond assumptions based solely on interviews or career history.
For example, two candidates may have almost identical experience, yet one is motivated by innovation and autonomy while the other is driven by structure, stability and process. Both may be excellent leaders, but each may succeed in very different organisational environments. That's why we spend time at the outset of every search getting to know your business and culture.
